Is ethnicity an influential factor in mentoring effectiveness?

چکیده مقاله

Mentoring is one of the most effective and widely used training and development methods in organization. This study aimed to find the ethnicity effects on mentoring and takes a holistic view on studying this. Research community is pairs of mentor- protégés that involved in an academic mentoring relationship. Sample members selected from among management school of university of Tehran mentor-protégés, furthermore sample was great in ethnical diversity. Data gathering tool were semi- structured interviews. The authors examine the doctoral student–faculty advisor dyad as a developmental relationship and investigate how ethnicity and perceived similarity are related to doctoral student perceptions of received mentoring. They used qualitative methods of data gathering and data analyzing. Grounded theory was used as research method. For this purpose they sorted the interviews and, and used coding in data analysis. On the base of interviews and participant statements authors found that ethnical similarity is an important factor in relationship effectiveness. They hypothesized that the relationship of similarity with mentoring received would be moderated by duration of the relationship. Specifically, they expected that ethnicity dissimilarity would lead to less mentoring in early stages of the relationship but that such effects would dissipate later in the relationship. Furthermore, the authors predicted that perceived similarity, conceptualized as underlying similarity of attitudes, values, and believes, would be more strongly related to outcomes for longer duration versus shorter duration dyads, although the pattern of means was more complex than originally hypothesized.
